LEADERS MUST LEARN TO LISTEN

Listen.. listen.. listen.. and listen some more. In order to achieve effective results, manager and leaders must leran to listen to their constituencies. Active listening is one of the most important skills of management; it carries with it the intention to understand and learn. It empowers people because it sends a caring message: it tells the person speaking that he or she is being acknowledged and respected without being judged.
Effective listening enables managers to determine what’really happening in their organizations. Bill Hewleet and Dave Packard were known for their “Management-by-walking-arround.” Listening and talking to employees at all levels of the organization.

Listening also helps clarify assumptions and uncovers interpretations that can be harmful. Effective listening skills guide managers by enabling them to know the type of direction and guidance to give. Good listening focuses on people and goes hand in hand with good management

Open-Book Management

One of the lates tools for motivating and empowering and for helping them to improve performance and productivity is open book management. With this tool, employees are taught how to observe progress so that they will have greater understanding of the company’s position, why it might need to change, ow why following particular pathways will to lead to competitive advantage. With open-book management, evevryone gets to understand more clearly that numbers are important
Using this system, employees are empowered because they “learn to think and act like owners, like business people, and not like hired hands”. Open-book management also helps employees learn how to make good decisions. When workers become involved in budgeting processes, they become more aware of the factors that must be weighed into a decision and they learn how to take responsibility for making determinations about spending and costs.
Open-book management “communicates all relevant information” to people throughout the organization on a monthly, weekly, or even daily basic. Its  objective is to help people understand the financial condition of the company, with the belief that enhanced understanding will motivate and empower employees to perform beter and to work together to meet the organization’s goal and objectives. The principles are fairly simple : employees receive information that they are taught to understand. Thus, everyone shares more directly in the company’s success or failure.
Document for open-book management :
  • Balance sheet
  • Income statement
  • Cash-flow statement
  • Sales and marketing plan
  • Capital plan
  • Inventory plan
  • Organizational chart
  • Compensation plan.

Reward With More Than Money

In addition to formalized system that offer monetary reward for improved performance, system that provide intrinsic reward should be created as well. HR Managers need to be aware of how the culture operates and what types of behaviors are rewarded by peer group among employees. What way of acting provide employees with a feeling of belonging. With a feeling of being part of something bigger than themselves ? what will elicit feelings of loyalty ? rites, routines, and rituals impact behavior. What ones are necessary to reinforce cultural norms, or what ones will change cultural norms ?
Since 1987, the Malcom Baldridge National Quality Award has been presented to companies that have been the most successful in unitilizing their human resources to improve quality and to enhance strategic practices. This prestigious award is highly revered and difficult to win. Employees involved in helping their companies earn it are proud of their performance and are widely recognized and applauded for their hard work. Companies that have received this honor include Federal Express, Xerox, Motorolla, IBM, GM, and Westinghouse.

Nonmonetary rewards also include career opportunities, challenging assignments, mentoring programs, and the right to help in the design of one’s work

Corporate Cultures Are Not Totally Homogeneous

Companies, especially large, complex organization, have more than one culture operating. Although the core values of the organization should be the same across the entire organization. Functional departments, divisions, and business units tend to develop distinct subcultures of their own. Historically, skills, practices, and policies valued in one area not necessarily valued in another.

Talent admired and respected by scientists in R&D, for example, are likely to completely different from those admired and respected by staff member in public relations or by plant workers in manufacturing. Perceptions, assumptions, and beliefs can vary, depending on the context of each environment. What’s important for organization, however, is to create a unified vision that everyone can see and embrace and a mission tha everyone understands and can work toward.
